　　一、研究背景 　　职业倦怠（burnout）是指个体在工作重压下产生的身心疲劳与耗竭的状态。最早由美国学者Freudenberger于1974年提出，他认为职业倦怠指在职业环境中对长期情绪紧张源的应激反应而表现的一系列心理、生理综合症。随后Maslach等人把对工作上长期的情绪及人际应激源做出反应而产生的心理综合症称为职业倦怠，由情绪衰竭、去人性化、个人成就感降低三个维度构成。对职业倦怠的研究始于服务业及医疗领域，但上世纪90年代以来，职业倦怠的研究范围也在不断变化。近年来职业倦怠的相关研究已延伸到教学领域，教师职业倦怠成为教育研究者普遍关注的问题之一。 　　对教师职业倦怠的研究，国外学者们各自从不同的角度进行了研究：如社会、组织、个人等教师职业倦怠成因研究；费斯特的周期动态模式、司德菲的发展模式、休伯曼的主题模式等教师职业生涯倦怠阶段研究；法伯的精疲力竭型、狂热投入型、能力富余型和混合型等教师职业倦怠表现形式研究；教师职业倦怠的热情、停滞、挫折、冷漠四阶段模式过程模式和情绪衰竭、去人性化、个人成就感降低经验性阶段模型；教师职业倦怠常用的MBI、OLBI等测量工具研究。在我国虽有一大批专家开始了教师职业倦怠研究，如：东北师大刘晓明教授主持的教育部人文社科研究项目《教师职业倦怠的形成机制与干预对策研究》和教育部留学回国人员科研基金资助项目《教师职业倦怠问题研究》等，但教师职业倦怠仍是一个年轻的研究领域，在很多方面尚需深化和完善，如中外学者对处于不同专业、不同地域、不同层次的教师职业倦怠研究尚不深入，尤其是处于弱势群体的农村中学教师。因此对农村中学英语教师职业倦怠现象进行问卷调查，分析教师职业倦怠的原因，研究相应的干预对策，成为缓解职业倦怠的首要任务。 　　二、研究方法 　　本研究采用整体随机分层抽样的方法对江西省6所农村中学英语教师进行职业倦怠的问卷调查，有效被试107人，其中男性44人，女性63人。本次调查共发放107份问卷，在对全部问卷质量进行审核的基础上剔除无效问卷，共回收有效问卷102份，有效回收率95.3%。在此基础上进行数据汇总并获取了所有有效被试的一般人口统计学资料，如性别、年龄等。 　　本研究采用两份问卷表，一是Michael Leiter教师职业倦怠量表MBI―GS。该量表包括三部分：情绪衰竭（EmotionalExhaustion）、玩世不恭（Cynicism）和成就感低落（ReducedPersonalAccomplishment）。情绪衰竭分量表包括5道题，玩世不恭分量表包括5道题，成就感低落分量表包括6道题，共16道题。二是根据农村实情改编的教师职业倦怠自测问卷调查表（共20道题）。整个问卷共36道题，全部数据采用Spss13.0进行统计分析。 　　三、调查结果与分析 　　1.职业倦怠严重 　　调查结果显示，有职业倦怠感的农村中学英语教师占98％，没有的仅占2％，说明职业倦怠已经成为教师严重的职业病。女教师的职业倦怠感大于男教师。这可能与女教师的自我调节能力和家庭负担较重等因素有关，她们在学校里有忙不完的工作，回家后又得扮演女儿、媳妇、母亲、妻子等角色，有着更多的责任，所以她们更累。中青年教师（尤其是男教师）的职业倦怠感问题比较突出。这一年龄段的教师大多是学校的骨干，他们的社会期望值和自我期望值较高，除繁重的教学任务外，还要承担班主任、讲课、科研及其他一些社会工作。另外，他们要养家糊口（大多男教师的妻子无业或务农），家庭负担较重，致使他们要承受更大的职业压力。当班主任的英语教师比不当班主任的职业倦怠突出。在农村中学，由于大多学生为留守儿童，学生的日常教育是班级管理的重点，班主任除了担任课程任务外，还在班级管理、处理学生问题等任务上承担更大的责任和压力，放学后的时间还要和学生谈心或与家长联系，甚至家访，往往付出的辛劳更多。 　　2.工作时间长，压力大 　　由于农村学校师资缺乏，一个人要担任一个班的所有课程，学生每天有多少课，教师就多少时间站在讲台上，有时生病了也要坚持上课，因为一旦请假，就意味着班级要停课，教学进度就不能完成。学校和教师要成绩，教师只有加班加点，以完成学校的任务。调查结果显示，以每周法定工作时间40小时为标准，90％的教师是超工作量的（如某中学的英语教师每天从早上6：25的早读到晚上8：45的晚自习），其中工作时间40小时以下的教师占10％，工作时间超过70小时的教师占44％。而每天工作时间达10个小时以上的占到教师总数的46％。80％的教师认为工作压力很大，且压力主要源自学生、领导、社会和经济等。工作量的压力、评价机制的压力和社会期望的压力像三座大山，让教师们如履薄冰。除了正常的工作外，那些隐性的超重工作量在更大程度上威胁着教师的身心健康。普遍的职业倦怠、普遍的教师亚健康状态，是教师身体和心理双重的无奈。 　　3.教师年龄“三阶段” 　　一是30岁以下的青年教师（占53%）。由于当前农村中学教师编制紧缺，教师老龄化倾向严重，他们是农村中学的业务骨干。他们在学校“挑大梁”，除了日常的英语教学工作外，学校教研活动、德育等都得他们唱主角。由于婚姻、家庭的需要，他们看重的是自身的社会地位和薪金高低，关心的是学校的评比表彰和奖金制度。但工作的背后又是分配的不公平；工资较低（1000元左右）、职称上不去，最终影响他们的工作激情。二是30~50岁的中年教师（占38%）。这一部分教师家庭已经稳定，经济相对独立，他们关心的是子女就学，自身的社会地位（在学校中的地位，学校对他们工作能力的尊重）。而他们的教师职业生涯却出现了“高原现象”（即在学习尤其是技能形成过程中出现的暂停或退步现象，原因为晋升流动机会的缺失，发展机会的缺失等），极易产生职业倦怠。他们有的被动应付、消极怠工，有的心态浮躁、怨天尤人，有的用心不专、主攻“副业”。三是50岁以上的教师（占9%）。这一年龄层次的教师大都体质较差，业务水平不高，在教学中“经验型”居多，倚老卖老，不求进取，对新课程要求很不适应，业绩上缺少成就感。有的中、高级职称获得了，学校按中、高级岗位聘用了，工资拿到手了，因此也就不求发展了，坐等退休。 　　4.收入低，心里不平衡 　　调查结果显示：教师的月收入在1500元以下占50％，在1500元到1800元的占30％，在1800元以上的占20％，对照自己每天10个小时以上的工作量，教师对自己的工资收入不满意的占96％。虽说教师享受公务员的待遇，可是在教育第一线的农村中学英语教师只看到公务员朝九晚五，年薪5~6万，而自己是朝六晚八，年薪却不及他们的一半，心里极度失落，因此72％的年轻英语教师想转行。教师工资不高，存在着购房、赡养老人、子女上学等生活压力，使家庭生活处于困境中，从而失去了对教师职业的认同感而产生倦怠。 　　5.多重职业病在身 　　在来自工作和生活的重重压力之下，教师的健康受到极大的伤害。调查显示，28％的农村中学英语教师“食欲减退、身体不适”，57％的教师“失眠、注意力难以集中”，75％的教师“情绪化、易发脾气”，而63％的教师“对工作、生活失去热情或兴趣”。教师的职业病如咽炎、颈椎病、胰腺炎、心脏病、失眠，心血管、胃肠道、呼吸系统的不适以及背痛、肌肉酸疼和焦虑等一系列的病症在农村中学英语教师群体中屡见不鲜。 　　6.学校管理不到位 　　学校管理造成教师倦怠。在长期的应试教育体制下，“升学率”和考试成绩成为了考核教师的唯一指标。为了追求升学率和考试成绩，教师普遍加班加点。调查显示，认为学校里没有采取措施的教师占68％，措施没有用的占20％，认为对自己的身心倦怠有所帮助的占12％，认为自己可以解决的教师占70％，需要别人帮助的占30％，在求助对象的选择上，教师比较倾向于家人、朋友、同事，极少有教师求助于组织或心理咨询机构。可见教师在社会层面的社会支持系统非常脆弱，尤其缺乏具有专业背景的外部支持。 　　四、构建特色模型，探寻干预对策 　　根据上述调查结果，本研究提出构建一个具有农村特色的以职业倦怠为核心，社会及教育主管部门、学校和教师为三个层面，组织因素和个人因素为前因变量，心理健康、身体健康和教学效果为后果变量的农村教师职业倦怠干预模型。 　　1.从学校管理层面上看，创造“和谐校园”，落实“以人为本，行政为教学服务”的教育理念，让教师成为学校的主人，给予教师人文关怀 　　（1）创造条件，不断给教师充电，促进教师的专业发展 　　农村中学在经费紧缺的情况下，努力提供与教学相关的训练和信息，通过外出学习老师的汇报课、其他学校优秀教师的示范课、本校内的“手拉手”教学活动等，让每一位教师都跟上素质教育步伐，激发出深厚、稳定的工作热情。 　　（2）注重教师情感变化，尊重和满足教师的合理需求 　　教师的职业特征形成了教师自尊心、进取心、荣誉感都较强的心理特征。在学校工作中，部分老师由于在职评、评优、工作安排等方面得不到满足，容易引发消极情绪，长久下去极易形成职业倦怠。学校在不能满足教师要求的前提下，应同情教师境况，学校领导要通过谈心等方式让教师发泄消极情绪，克服职业倦怠。 　　（3）适时开展活动，释放教师紧张情绪，避免情绪衰竭 　　在学校管理中，既要创造活动，激发教师工作热情，又要有意安排活动，放松紧张心理。在教学中，要通过“教学比武”“英语口语比赛”等激发教师创造性。同时，通过“三八妇女节”、“五四青年节”、“迎新春元旦晚会”等形式，开展丰富多彩的文体活动，让老师有一个交流的舞台、情绪宣泄的平台。 　　（4）改变传统评价方式，淡化“分数”考核 　　好的评价体系应是评价者参与式的评价，就像新课改理念中所提倡重视学生的学习过程，对教师的评价也应注重过程，而不是变评价为“验收资料”。学校应从“应试教育”的体制下解放出来，从学生多方面素养来考评教师，教师的优点、贡献、失误、缺点都要放在重要位置。 　　2.从社会及教育主管部门层面上看，提高教师待遇是让农村中学英语教师远离职业倦怠的根本途径 　　“振兴民族的希望在教育，振兴教育的希望在教师”，而农村中学英语教师在发展农村中学教育过程中起着承上启下的作用，其质量的高低，直接影响着学生的英语素质。社会应提高他们的待遇，对教师多一些理解与支持，营造重视教育、尊重教师的氛围，使他们爱教乐教。作为教育主管部门，有责任为教师的工作与生存状况履行职责，建立灵活多样的评价体系，政策上支持鼓励在育人、教学、教研方面做出突出贡献者；在教师评先评优、职称评聘、晋升考核、职务提升方面做到客观公正；注意城乡教育的均衡发展，对农村中学有所倾斜，体现教育公平。 　　3.从个人成长层面看，教师应努力提高自我效能感 　　农村中学英语教师由于工作生活在农村的原因易产生职业倦怠，通过调整心态，保持乐观向上的心境；分析“倦怠”成因，寻找克服方法；合理制定目标，完善知识结构，提高教学效能和教学监控能力；树立适合自己的榜样，开展教师合作学习与经验交流；运用心理暗示的策略，寻找积极的压力应对方式；改变认知，开展归因训练等措施，提高自我效能感，对职业倦怠进行个体干预。 　　综上所述，引发农村中学英语教师职业倦怠的因素是多样的。就学校层面而言，应积极创造条件，提高教师专业素质，关注教师情感变化，开展丰富多彩的活动，释放教师紧张情绪，改革评价模式等，以有效地消除教师的职业倦怠。就社会及教育主管部门而言，加大对农村教育经费的支出，加快城乡一体化进程，提高教师待遇等措施使农村学校留得住优秀教师，并激发他们深厚、稳定的工作热情。同时教师自己还应该不断充实自己，提高自我效能感，调整自己的心态，完善知识结构，提高教学效能和教学监控能力，积极参与社会活动等等。只有这样多管齐下，才能够让所有的农村教师告别倦怠，身心健康，重拾职业自豪感。 　　（责任编辑白文军）
